Bridging the skills gap with smart hiring and learnerships that uplift communities

While talent is everywhere in South Africa, the opportunities are not. The skills gap is not only about “a lack of qualified people”, but fundamentally about how we look for potential – and how we develop it once we have found it. I believe that this is where smart hiring, paired with well-designed learnerships, can close that gap while also creating real social impact. 

Smart hiring expands on the definition of what it means to be qualified. When two candidates share the same technical background, the one who thrives is usually the one with strong behaviour. This can include the ability to learn quickly, solve problems in chaotic conditions, and have the motivation to improve continually. In other words, past behaviour predicts future performance. This is visible long before a job title or a degree confirms it. 

I once met a young single mother managing a warehouse. She had taught herself advanced Excel to fix inventory issues. This meant late nights, YouTube tutorials, and having a lot of determination. On paper, she was not the logical ‘data-driven’ hire. However, in practice, she already was. We placed her in an entry-level analyst role. Within six months, her process tweaks were saving the company significant money. This is smart hiring in action. 

 

Learnerships are bridges, not charity

Of course, the most effective hiring strategies do more than fill vacancies. They build pathways for future growth. It is in this place that learnerships play a crucial role. The model is effective when  on-the-job experience is combined with structured learning and coaching. 

One manufacturing client piloted a work-readiness bridge and then funded a 12-month learnership that blended technical modules with professional behaviours. This resulted in a high absorption rate into permanent roles and tangible results for their B-BBEE standing. It also showed that a building talent and competitiveness can be the same thing. 

 

Community engagement and recruitment 

The country will never solve the skills gap if companies only ever search the same CV databases. In 2019, we partnered with ward councillors to identify motivated youth for a contact-centre programme. Training ran in and with the community. Many graduates were absorbed because they were prepared for the realities of the job and not just the theory. That experience reinforced the view that engaging the community widens the pipeline and lifts outcomes for everyone. 

Dozens of young people walk through our doors each week. We interview, assess, and build a living database for learnerships and entry-level roles. And before placement, we tackle the basics that make or break performance. Think things like timekeeping, problem-solving, communication, and professional presence. It is incredible to see how far people can go when you combine potential with practical preparation. 

 

Making it practical for employers 

If you are looking to hire smarter while building future capability, start here: 

  • Rewrite job specs to focus on essential skills and outcomes. Drop generic degree filters where they are not mission-critical. 
  • Assess skills, not polish. Simulations, work samples, and problem-solving tasks reveal more than interviews alone. 
  • Co-design a learnership with a provider that can tailor content to your context and run it close to where candidates live. 
  • Mentor and onboard intentionally. Pair non-traditional hires with experienced coaches and set clear, behaviour-based goals. 
  • Measure what matters. Retention, internal promotions, referral rates, and community impact tell you if the pipeline is working.
